Investigating the effect of salaries and benefits of employees of Imam Ali Army Officers University on their retention rate with the mediating role of job motivation and the moderating role of job history

Abstract
This study investigates the effect of compensation and benefits of employees of Imam Ali Military Academy of the Army on their level of retention, considering the mediating role of job motivation and the moderating role of job tenure. The present research is applied in terms of purpose and descriptive-survey in terms of methodology. The statistical population of this study included all employees of Imam Ali Military Academy of the Army, totaling 624 individuals, from whom 238 participants were selected as the sample using Cochran’s formula. The sampling method used in this research was random accessible sampling. The data collection instrument was a standardized questionnaire. The validity of the questionnaire was confirmed through content and construct validity methods. To determine reliability, Cronbach’s alpha coefficient was used, and its value for the preliminary questionnaire (30 respondents) was estimated to be above 0.70. In this study, descriptive and inferential statistics were employed to analyze the data using SPSS and Smart PLS software. Based on the results, compensation and benefits of employees of Imam Ali Military Academy of the Army have a significant effect on their retention. In addition, job motivation plays a mediating role in the effect of compensation and benefits on employee retention at Imam Ali Military Academy of the Army. Finally, it was determined that job tenure plays a moderating role in the effect of compensation and benefits on the retention of employees of Imam Ali Military Academy of the Army.
